The result: HR administrators re-enter enrolments by hand, completed training never flows back into job profiles, and the training report handed to managers is built from manually reconciled Excel exports. This disconnect is not a technical inevitability — it is an architectural choice, and it can be fixed.

That growth reflects a straightforward reality: organisations are investing heavily in learning platforms, but value only materialises when those platforms speak to the rest of the IT landscape.

Both systems exist, both are used, but enrolments happen twice, completions never flow back into job profiles, and training reporting relies on manual extracts. A Learning Management System (LMS) is a platform dedicated to administering and delivering training. It manages a course catalogue, handles learner enrolment, tracks progression, assesses knowledge acquisition, issues credentials, and produces training reports aligned with compliance and funding requirements.

LMS products fall into several market segments. Open-source platforms like Moodle cover core requirements with a high degree of customisation, at the cost of heavier technical maintenance. Cornerstone OnDemand and SAP SuccessFactors Learning target large enterprises with integrated talent management needs. The distinction between a native e-learning module inside an ERP and a dedicated LMS deserves to be made clearly. Odoo has a native eLearning module; SAP has had Learning Solution for years — these components address simple requirements, but they do not replace a dedicated LMS for organisations where training is a strategic lever. When the volume of learning pathways, the expected pedagogical richness, or compliance obligations increase, the dedicated LMS becomes the right tool.

The 4 Critical Data Flows Between ERP and LMS

ERP–LMS integration rests on four data flows. If any one of them is missing, the disconnect persists in part.

1. The Employee Directory

Syncing profiles from the ERP to the LMS is the baseline flow. Every employee must exist in the LMS with the same attributes as in HR: name, department, job title, cost centre, direct manager. Without this sync, the LMS accumulates orphaned accounts (leavers), duplicates (the same person created twice), and incorrect training assignments.

This flow is typically unidirectional (ERP to LMS) and can rely on a SCIM standard or a REST API. The recommended cadence is daily, with real-time events for joiners and leavers.

2. The Training Plan

The annual plan approved in the ERP — with its sessions, dates, cost-centre budgets, and planned participants — must appear automatically in the LMS as programmes. Without this flow, L&D administrators re-enter plans by hand, creating a risk of inconsistency between what has been financially approved and what is actually enrolled in the learning platform.

3. Completions and Attendance

When an employee completes a course in the LMS — whether e-learning, instructor-led, or blended — that completion must flow back into the ERP. 4. The Skills Repository

Native Connectors vs. API: Integration Approaches by ERP

The integration method depends heavily on your ERP–LMS combination. No universal standard exists, but three main approaches apply.

Native Connectors (Same-Vendor ERP and LMS)

This is the simplest case. SAP SuccessFactors and Cornerstone OnDemand offer a pre-certified connector via SF Learning. Workday and its certified LMS partners (360Learning, Docebo) have documented integrations. These connectors reduce implementation time and incompatibility risk, but they create a two-vendor dependency and licence costs are generally elevated.

iPaaS Integration (Middleware)

For heterogeneous combinations, an integration middleware such as Microsoft Power Automate (well suited to the Dynamics 365 ecosystem), Make, Workato, or MuleSoft connects the two systems without custom development. This approach is more flexible and more maintainable than point-to-point integration, but it requires internal competency or a systems integrator familiar with both APIs.

Custom API Development

Odoo connected to Moodle, for example, has no native connector in most configurations. The integration goes through Moodle’s REST API and Odoo webhooks, with an OCA community module as a starting point. This path is viable for organisations with internal developers or a trusted integrator who knows both tools, but it carries a maintenance burden proportional to the complexity of the flows.

The SCORM and xAPI Standards

For learning content itself, SCORM remains the dominant standard for compatibility with most LMS platforms. The xAPI standard (also known as Tin Can), more recent, makes it possible to trace richer learning experiences — including those happening outside the platform (field training, simulations, document reading). For organisations whose programmes combine instructor-led and digital learning, xAPI delivers a tracking granularity that SCORM cannot match.

If the ERP and the LMS each maintain their own skills taxonomy without synchronisation, you get the worst of both worlds: two incompatible lists, certifications that never surface, and assessments that are inconsistent across systems. The golden rule is to define a single source of truth for the skills repository at the outset — typically the HRMS — and have it cascade down into the LMS.

GDPR Compliance on Learning Data

Learning progression data is personal data under GDPR. Who can access an employee’s quiz results? How long is that data retained? These questions must be answered before deployment, with a data processing clause in the LMS vendor contract if that vendor hosts the data.

Accreditation and Quality Standards for Internal Training Providers

Organisations that deliver training internally and wish to claim government skills funding or accreditation — whether under the UK Apprenticeship Levy, EU skills frameworks, or ISO 29990 quality standards — need their LMS to generate compliant attendance records and certificates. Before selecting a platform, verify that its reporting output aligns with the specific requirements of the funding bodies and accreditation schemes relevant to your jurisdictions.

Unmaintained Connectors

ERP–LMS integration is the technical foundation that makes skills-based workforce planning operational: without the return flow of acquired competencies into job profiles, the skills map stays theoretical. Organisations with a connected HRMS and LMS can offer internal mobility pathways grounded in real data, which contributes directly to talent retention.

Where to Start: 5 Steps to an ERP–LMS Integration

Step 1: Audit the Current State

Map what each system manages today. Which fields are entered twice? Which flows are manual? What are the volumes (enrolments per year, sessions, certificates to generate)? This audit typically takes one to two weeks and conditions everything that follows.

Step 2: Define the Single Source of Truth for Skills

ERP or LMS? The answer depends on your organisation. If annual reviews live in the ERP and managers work there, the skills repository should live in the ERP and cascade to the LMS. If training is the primary driver of skills development and the L&D team maintains the repository in the LMS, the reverse may be viable. This decision must be made at leadership level before technical work begins.

Step 3: Map the 4 Priority Flows

Among the four flows described above (directory, training plan, completions, skills), identify which one generates the most operational friction. Start with the flow that delivers the fastest ROI — typically the employee directory and completions — to demonstrate value before tackling the skills repository, which is more complex.

Step 4: Choose the Integration Method

Native connector if your two tools come from the same vendor or a compatible ecosystem. iPaaS if you have teams capable of maintaining it. Custom API development if your combination leaves no other option and you have the internal resources or a reliable integrator.

Step 5: Run a Pilot on a Reduced Scope

Do not deploy the integration in one go across 2,000 employees. Choose a business unit or pilot site (200 to 300 people), validate the flows, measure deviations from the baseline, and correct before scaling. A well-run pilot significantly reduces the risk of a large-scale rollout.
